Abstract

This study examines the influence of work-life balance on employee well-being with job satisfaction as a mediating variable among Generation Z employees. Using a cross-sectional quantitative design with purposive sampling, data were collected from 93 Generation Z respondents (born 1997-2012) who were actively employed. Instruments used were the Work-Life Balance Scale (Brough et al., 2014), Brief Index of Affective Job Satisfaction/BIAJS (Thompson & Phua, 2012), and Employee Well-Being Scale/EWBS (Zheng et al., 2015). Mediation analysis was conducted using bootstrapping (5,000 resamples) via JASP software. Results showed that work-life balance significantly and positively predicted job satisfaction (B = 0.454, p < .001), job satisfaction significantly and positively predicted employee well-being (B = 1.504, p < .001), and job satisfaction fully mediated the relationship between work-life balance and employee well-being (indirect effect B = 0.683, 95% CI [0.365; 1.089]). These findings suggest that improving the well-being of Generation Z employees requires interventions that not only target work-life balance but also actively cultivate job satisfaction as the mediating mechanism.
